Exploring workplace spirituality, mindfulness, digital technology, and psychological well-being: A complex interplay in organizational contexts
Objective
The study investigates how workplace spirituality, mindfulness, and digital technology use interact and relate to psychological well-being in organizational settings in India. Drawing on multiple theoretical perspectives, including Technostress Theory, Broaden-and-Build Theory, and elements of the Mindfulness-Based Stress Reduction (MBSR) framework, the authors sought to understand the complex interplay of these factors in a contemporary digital work environment.
Methodology
Design:
The research is based on a cross-sectional survey design.
Participants:
A total of 287 full-time employees from various industries in India participated in the study.
Measures and Constructs:
- Workplace Spirituality: Assessed as a factor that potentially contributes to higher levels of well-being.
- Mindfulness: Measured to determine its direct association with psychological well-being as well as its potential mediating role between workplace spirituality and well-being.
- Digital Technology Use: Examined as a moderating variable that might influence the relationships between spirituality, mindfulness, and psychological well-being.
- Psychological Well-Being: Evaluated using standard self-report measures that capture aspects of mental health and overall well-being.
Key Findings
Positive Relationships:
- There is a significant positive correlation between workplace spirituality and psychological well-being, suggesting that a sense of spiritual connection in the workplace can enhance employees’ mental health.
- Mindfulness is also positively associated with psychological well-being.
Mediation Effect:
Mindfulness mediates the relationship between workplace spirituality and psychological well-being, indicating that part of the positive impact of spirituality on well-being may be explained by increased mindfulness among employees.
Moderation by Digital Technology Use:
The study found that digital technology use moderates the relationships among workplace spirituality, mindfulness, and psychological well-being. Specifically, higher use of digital technology appears to weaken the positive impacts of both workplace spirituality and mindfulness on psychological well-being.
Theoretical Contributions and Practical Implications
Theoretical Integration:
The study integrates concepts from Technostress Theory and Broaden-and-Build Theory with mindfulness research. This synthesis provides a novel perspective on how digital work environments may alter or even impede the beneficial effects of spirituality and mindfulness on well-being.
Practical Implications:
- For Organizations:
The findings suggest that initiatives aimed at enhancing employee well-being through mindfulness and spiritual practices should also consider the moderating effect of digital technology use. Interventions may need to include strategies for managing digital overload or stress.
- For Interventions:
Organizations may look to tailor interventions in digital work settings. For example, promoting periods of digital detox or mindful technology management practices could help preserve the beneficial effects of workplace spirituality and mindfulness on well-being.
- Policy Considerations:
The study underscores the importance for leaders and policymakers to recognize that increased digital technology use in the workplace might counteract some of the benefits derived from mindfulness and spiritual practices.
Limitations and Future Research
- The cross-sectional design limits the ability to draw causal conclusions from the observed relationships.
- Future research could utilize longitudinal designs or experimental methodologies to better determine the direction of causality and explore how changes over time in digital technology use and mindfulness practices affect psychological well-being.
- Further studies could also examine these interrelations in diverse cultural contexts beyond India and within varying industry sectors.
